Beyond the Vacancy: Retention First Recruitment Strategy in Facilities Management

Date Posted: Thu May 2026

The Facilities Management sector is currently caught in a pincer movement. On one side, we have rising employment costs - driven by NI changes and wage inflation. On the other, a shrinking talent pool where the under-25s aren’t entering the sector and the veteran workforce is reaching retirement age. For FM providers, the filling seats approach isn’t just outdated, it’s financially dangerous.

The Hidden Cost of Transactional Hiring

The temptation for clients is usually to hire fast and cheap. But in FM, the true cost isn’t recruitment fees but onboarding drain. With fewer under 25’s entering the sector, every lost experienced worker is a massive blow and retention is key, most candidates are looking for stability, not just a paycheck. If onboarding is disjointed or support is lacking, many will leave within the first 90 days - resulting in significant disruption and avoidable cost.

AI as a Filter, Not a Replacement

There is currently a lot of noise around AI replacing workers. In Facilities Management, this simply isn’t the reality - you can’t automate deep cleaning or fix a boiler with artificial intelligence. Where AI is transforming the sector is in the early stages of recruitment. Used correctly, it acts as a powerful pre-screening tool, helping recruiters filter high volumes of applications and focus their time on genuinely suitable, high-quality candidates.

The Solution of an Operational Partner

To succeed in the 2026 labour market, recruitment needs to move beyond transactional hiring and become more strategic. The priority must shift from simply filling roles to identifying people who will stay, perform, and grow within the organisation. How JDR Are Doing Things Differently:
  • Enhanced Pre-Screening: We go beyond basic skills checks. We assess whether candidates align with the culture and expectations of the workplace, ensuring a stronger long-term fit.
  • Quality Over Volume: In a high-cost environment, a bad hire is expensive - not just financially, but in lost productivity, disruption and the need to restart the hiring process. We prioritise candidate longevity over short-term placement numbers.
  • Operational Immersion: We don’t just review job descriptions. We take time to understand the client’s wider business, ensuring candidates align with both the role and the organisation’s long-term direction.
